A recent study by researchers at Stanford’s Digital Economy Lab has revealed a disturbing trend in the job market. Employment for 22-to-25-year-olds in jobs most exposed to AI, such as software development and customer service, has fallen by 16 percent relative to everyone else. This decline is particularly striking, as it affects young workers in roles where AI is most likely to replace human labor.
The researchers found that older workers in the same jobs were largely unaffected by the decline. This suggests that AI is not simply displacing workers, but is instead absorbing the routine tasks and responsibilities of entry-level positions. As a result, employers are requiring more experience and skills from their junior hires, creating a catch-22 situation where young workers are struggling to break into the job market.
A survey of hiring managers this summer revealed that 31 percent of employers have raised experience requirements for entry-level roles. This is not a labor market adjustment, but rather a misdiagnosis of a training problem as a hiring problem. Employers are essentially saying that young workers are not qualified to perform the tasks required of them, without providing any support or training to help them develop the necessary skills.
The Impact of AI on Job Requirements
The researchers at Stanford also found that the decline in entry-level jobs was most pronounced in industries where AI was used to replace human labor. In contrast, industries where AI was used to augment human capabilities, such as customer service, saw an increase in employment. This suggests that employers are not simply automating tasks, but are instead using AI to redefine the role and responsibilities of entry-level workers.
One of the key findings of the study was that the heaviest investors in AI did not shed junior workers. In fact, their entry-level headcount grew by 12 percent in two years, faster than the firms grew overall. This suggests that employers who are committed to using AI to augment their workforce are not simply replacing human labor, but are instead creating new opportunities for young workers.
The Fork in the Road
The study highlights a critical fork in the road for employers and policymakers. On one hand, AI can be used to automate routine tasks and free up human workers to focus on higher-value tasks. On the other hand, AI can be used to absorb the responsibilities of entry-level workers, creating a catch-22 situation where young workers are struggling to break into the job market.
The researchers at Stanford argue that employers are making a succession decision, 15 years early, without ever putting it on an agenda. They are essentially deciding that young workers are not qualified to perform the tasks required of them, without providing any support or training to help them develop the necessary skills.
Rebuilding the Rung
The study provides several recommendations for employers and policymakers to rebuild the rung of entry-level jobs. These include:
- Make the junior job about judgment, not volume. The old version produced raw material for a senior person to edit. The new one checks, corrects, and owns what the machine produces.
- Pay for the training you already require. If AI fluency is a condition of employment, it is a core competency, and core competencies get budgeted.
- Count how many people are being taught. The number that matters for 2041 is not headcount. It is how many are learning from someone further along.
